From BANI to BANII: A Positive Framework for Organizational Resilience
From Brittle to Balanced: The BANII Leadership Revolution
In a world obsessed with disruption, intentional leadership becomes revolutionary. That's why I'm introducing BANII (Balanced, Agile, Navigable, Insightful & Intentional)—a framework that transforms how we respond to challenges. Because thriving doesn't happen by accident; it happens by design.
Last week, I found myself in yet another call where the conversation turned to the "new normal" of constant disruption. One leader mentioned the needed to address their organizational state using the BANI framework (Brittle, Anxious, Non-linear, and Incomprehensible) which has apparently replaced the VUCA framework many of us learned in school.
As I listened to the discussion, something didn't sit right with me. Yes, we're facing unprecedented challenges – workforce reductions, service disruptions, economic uncertainty – but focusing exclusively on these negative frameworks leaves us feeling helpless, anxious, disengaged, and ultimately, burned out.
Don't get me wrong: preparedness matters. But what if we reframed our approach? What if instead of dwelling on brittleness and anxiety, we created a framework that acknowledges challenges while empowering us to overcome them?
Introducing BANII: A Framework for Empowered Leadership
I'd like to propose a new framework I call BANII – Balanced, Agile, Navigable, Insightful & Intentional. Here's my thinking:
Balanced: In turbulent times, equilibrium becomes our superpower. This means balancing short-term crisis management with long-term vision, work with personal well-being, and pragmatism with optimism. When everything feels chaotic, balance provides stability.
Agile: Change isn't the enemy – resistance to change is. Agility means developing the organizational muscles to pivot quickly, experiment confidently, and adapt continuously. It's not about predicting every possible scenario but creating systems that can respond effectively to whatever comes.
Navigable: Complex situations don't need to be incomprehensible. By breaking down challenges into manageable components, creating clear decision-making processes, and communicating transparently, we make even the most turbulent waters navigable.
Insightful: Surface-level understanding won't cut it anymore. We need to cultivate deeper perspectives – about our markets, our teams, and ourselves. Insight comes from deliberate reflection, diverse viewpoints, and the courage to challenge assumptions.
Intentional: In reactive environments, purposeful action stands out. Being intentional means aligning every decision with core values and strategic priorities. It's the antidote to the frantic energy that BANI environments create.
Putting BANII Into Practice
This isn't just philosophical – here's how we can make BANII operational:
Conduct a BANII assessment. Where is your team currently strong or weak in each dimension? What specific behaviors would strengthen your BANII profile?
Redesign meetings and decision processes. Create explicit space for balancing perspectives, fostering agility, making complex situations navigable, developing insights, and ensuring intentionality.
Incorporate BANII language into coaching conversations. Help team members see challenges through this empowering lens rather than defaulting to anxiety or helplessness.
Celebrate BANII wins. Recognize and share stories when your team exemplifies these values, especially during difficult situations.
The challenges we face are real. The pressure is significant. But our framing matters immensely. By embracing BANII, we shift from organizations perpetually bracing for the next crisis to communities capable of navigating change with confidence and purpose.
I'd love to hear your thoughts. How might the BANII framework help your team thrive amidst uncertainty?

I tend to go ahead and try even without support from higher up. Can the balancing part work out if every time we find balance the pressure intensifies, without understanding or protection of our initiative?
